Citi Ireland Case Study - Coaching Leadership - Natalie Bagnall

The Challenge

Citibank decided to invest in a cohort of high-potential leaders based in Dublin who were responsible for international operations. These individuals operated in a complex organisational structure that demanded deep functional expertise as well as the ability to influence across global networks. With the potential to progress to C-suite roles, the programme aimed to accelerate their leadership development and positively impact their teams and functions.

Citibank engaged Natalie to design and deliver a bespoke leadership programme – an end-to-end coaching engagement focused on strengthening both individual capabilities and collective leadership presence.

The Solution

Given the strategic importance of influencing senior stakeholders across global functions, Natalie’s approach focused on cultivating the behaviours and mindset required for senior leadership.

The programme combined:

  • Individual executive coaching, supported by Hogan personality profiling, to uncover personal leadership styles, behavioural triggers, and ingrained patterns.
  • Interactive group workshops, building capabilities in compelling communication, credible presence, and influencing with gravitas.
  • Peer learning, encouraging reflection, shared insight, and a support system that extended beyond the programme.
  • A confidential, uninterrupted coaching space allowed participants to address sensitive leadership challenges and explore new possibilities for growth in a safe and productive environment.

The Method

The programme had two core components:

1.

Facilitated team development sessions, focused on overcoming leadership obstacles and enhancing collective self-awareness.

2.

Eight one-to-one coaching sessions per participant, delivered over the course of a year and informed by Hogan Assessments to set personalised development goals.

The programme was bookended with group sessions on resilience and energy management, helping participants begin and end the experience with a focus on sustainable leadership.

The Result

The programme received 100% positive feedback. Participants reported deeper self-awareness, greater clarity in their leadership style, and improved confidence in navigating their roles.

Psychometric testing helped surface leadership strengths and blind spots, allowing individuals to recognise behavioural drivers and make intentional changes in how they lead. Several participants used the space to plan new roles, define success measures, and strengthen their executive presence.

Due to its success, the programme is now being refined for rollout to the next cohort of emerging leaders at Citi.
